Staff is not one band.

Across three verified Staff reqs the posted base ranges run from $203,410 to $324,993, roughly a $120K spread depending on the job family. A Staff Engineer on Content Intelligence Infrastructure and a Staff ML Engineer on Policy and Safety carry the same band name and materially different pay. If you are quoted one Staff number, ask which job family it came from.

How to use this without getting burned: the codes in the right column are an approximation for orientation, so use them to shortlist a band and then stop. What you allocate

Per the FY2025 20-F, employees allocate a dollar amount among at-the-money stock options, out-of-the-money stock options struck at 150% of the closing price on the grant date, RSUs, or cash. Allocations are made in portions of 25%, 50%, and 75%. The program name is Spotify's own: its HR blog introduced pick and mix in June 2019 as the incentive program built on the idea that you know what is best for you.

The leverage

The 2025 leverage, per the same filing: cash at 1x, RSUs equal to the dollar amount divided by the share price, at-the-money options at 3x, and out-of-the-money options at 6x. The same allocated dollar buys very different exposure depending on where you put it, which makes the allocation a real negotiation lever rather than a paperwork step.

How it vests

Four years, monthly. The 20-F states that 3/48ths of the equity award and/or cash payment vests on the first day of the third calendar month following the date of grant, and thereafter 1/48th on the first day of each calendar month. Third-party trackers that describe a three-year schedule or an annual 25% cliff do not match the filing, and the filing wins.

One national US pay band

Anna Lundström, then VP of HR and now CHRO, described the change on the Digital HR Leaders podcast published 2022-10-18: “before the launch of Work From Anywhere, we had a very location-based compensation strategy... we moved into one national pay range for all of America, stemming from the East Coast and the West Coast benchmark ranges, so actually the top of the benchmark in the US, and we let all employees keep their compensation.”

Three caveats on that last panel, and they matter. It is one executive's account in an interview, not a Spotify document or policy page. It covers the United States only. And no statement after October 2022 confirms it still holds, so treat it as the stated position at that date rather than a current guarantee. Equity structure and vesting, by contrast, come straight from the FY2025 20-F filed 2026-02-10.

Why the spread is the more useful answer

Neither number is the truth about a Spotify senior engineer offer. They are two self-selected samples of different sizes, collected differently, and averaged rather than taken at the median, which is exactly the kind of measurement that drifts when a handful of large offers land in one sample and not the other. Publishing one of them alone would give you false precision to negotiate against. The spread tells you something the point estimate cannot: crowdsourced Spotify comp is uncertain by tens of thousands of dollars at the same seniority, which is precisely why the posted base ranges Spotify prints in its own reqs belong at the top of your evidence stack and a crowdsourced average belongs at the bottom.
